Career tests are accurate about one thing, and that thing is narrower than the packaging suggests. A well-built test measures your interests, and it measures them well enough that the profile holds for years once you are past your early twenties. It does not measure what you would be good at. It does not know what you can afford to earn. It has no way of telling you which of the occupations on its list is the one to take. Nearly every complaint that a career test was wrong turns out to be a complaint about one of those three gaps rather than about a broken questionnaire.

The clearest evidence for where the measurement stops is not an academic critique. It is a decision by the US Department of Labor, which built both an interest test and an ability test for the same free career-exploration suite, and retired the ability one in 2021.

What follows grades the four claims a career test makes, one at a time, against what has been published about each, and then covers the part no instrument reaches: the variable that decides whether you act on the result.

The four claims on the box, graded

Assessment marketing tends to blur four separate promises into one sentence. Pulled apart, the evidence behind each one is uneven.

The first two are the reason to take a test. The second two are the reason people come away disappointed, and neither of them is a fault in the measurement. They are the boundary of it.

Claim 1: this measures what interests you

This is the claim with the most evidence behind it, and it is worth being precise about what it means. An interest inventory places you on a small number of dimensions by asking how you feel about activities, then compares your pattern with the patterns typical of people in different occupations.

Almost every instrument you will meet, free or paid, implements one framework: John Holland's six interest types, usually called RIASEC. The US Department of Labor's own free tool is built on it. The O*NET Interest Profiler measures "six types of occupational interests", comes in a 60-question short form and a 30-question mini version, takes roughly 10 to 20 minutes, and is designed to help people "identify their work-related interests" and "link their vocational interests to O*NET-SOC occupations".

The hexagonal model comes from John Holland’s theory of vocational choice (1959), the framework underneath the U.S. Department of Labor’s O*NET database.

The hexagon is the part of the model that carries the information. The six types sit in a fixed order, neighbours resemble each other, and opposite corners are the least alike. So a result reading Artistic-Social-Investigative describes a coherent person, while a result scattered across opposite corners tells you the profile is flat and the instrument has little to say about you. Accuracy here means something specific: the instrument reliably puts you in the same place twice, and the place corresponds to something observable about how you spend your attention. That is a modest claim, and it is true.

The ceiling every self-report instrument shares

Before the remaining claims, one limit runs underneath all of them, and it is the limit the better career-advice pages gesture at without quite naming: an interest inventory does not measure your interests. It measures your description of your interests. The distance between those two things is where most of the felt inaccuracy lives.

That distance opens in two ways, and they call for different responses.

The first is aspiration. Rating scales are easy to answer as the person you intend to become, and the effect is strongest on exactly the items that carry social weight. Almost nobody sets out to answer dishonestly. It happens because "would you enjoy analysing data to find patterns" is not a question about enjoyment for someone who has spent three years being told they should be more analytical. The fix is mechanical: answer from memory rather than from judgment. Take each item back to the last occasion you did the thing, and score how the hour felt, not how you feel about the category.

The second is exposure, and it is harder. You cannot rate an activity you have never encountered. A seventeen-year-old asked how appealing they find "conducting research" is scoring a word, because they have no hour to remember. An adult who has spent twelve years in one function has a rich referent for that function and a blank for most of the alternatives, which quietly pushes the profile toward what they have already done. This is the same reason the stability numbers in the next section climb with age: the profile firms up partly because interests settle, and partly because the person has finally met enough kinds of work to answer the question.

Neither limit makes a result useless. Both change what it is a result of. An interest profile is an accurate measurement of your current self-concept, taken with the vocabulary of work you have so far encountered. That is worth having, and it is a smaller object than "what you are interested in".

Claim 2: your result will still be true next year

This is where the honest answer becomes conditional, and where the condition is one almost nobody tells you about: your age at the moment you took it.

The best evidence is a meta-analysis by Kenneth Low, Mijung Yoon, Brent Roberts and James Rounds, published in Psychological Bulletin in 2005, which pooled the longitudinal studies of vocational interest stability from age 12 to age 40. Its own summary is that "interest stability remained unchanged during much of adolescence and increased dramatically during the college years (age 18-21.9), where it remained for the next 2 decades", and that interests proved more stable over time than personality traits (abstract on ERIC). A 2025 review in Frontiers in Psychology restates the coefficients: rank-order stability of .55 to .58 across ages 12 to 18, "increased profoundly during the college years (ages 18-24) mounting to 0.70", then "values around 0.80 for the age group 25 to 30 years".

Two things follow. The first is that career testing is at its least reliable precisely where it is most heavily deployed, which is in schools. The second is more useful if you are further along: if you are in your thirties and a result feels wrong, the instability explanation does not apply to you. Something else is going on, and Claims 3 and 4 are where it usually sits.

Claim 3: this measures what you would be good at

It does not, and the cleanest demonstration of why comes from the US government running both experiments side by side.

The O*NET career-exploration suite once included two instruments. One was the Interest Profiler described above: 60 rating-scale questions, 10 to 20 minutes, self-administered. The other was the Ability Profiler, and the contrast in what it took to run is the whole argument. According to its user's guide, the Ability Profiler "is composed of 11 separately timed exercises" combined to measure nine abilities: verbal ability, arithmetic reasoning, computation, spatial ability, form perception, clerical perception, motor coordination, manual dexterity and finger dexterity. Several of those could not be measured on paper at all. Manual dexterity was scored through Place and Turn exercises, finger dexterity through Assemble and Disassemble, spatial ability through a set of three-dimensional cutouts. It required a trained administrator and a physical apparatus packet.

That is what measuring ability costs. Asking someone to rate how much they would enjoy fixing an engine is not a cheaper version of it, because the two questions have different answers for most people.

On 20 November 2021, the O*NET Ability Profiler was retired. Technical assistance ended, the materials moved to an archive, and the suite now points users toward the Interest Profiler, the Work Values Matcher and a set of self-report skill searches. The interest instrument stayed. The ability instrument, the one that produced the harder and more useful number, did not survive its own administration cost.

So when a tool is marketed as a career aptitude test, the first question is whether anything in it required you to perform rather than to report. If you only ever rated statements on a scale, whatever came back is an interest profile with a different word on the box. That is not fraud, and the result can still be worth having. It is a different measurement from the one the name promises. The comparison of AI and traditional assessments goes further into which instrument answers which question.

The Ability Profiler's own guide put the boundary plainly to the people reading their scores: "Your Ability Profile tells just some of the important information about you that can be used to explore the world of work. Other information you can use includes your work values and your interests." The instrument with the most rigour behind it was the one most careful to say how little it settled.

Claim 4: this tells you which career to choose

No serious instrument claims this, and the gap between a shortlist and a decision is wider than most people expect when they open their results.

There is a useful benchmark for how wide. A college major is a career direction chosen deliberately, over years, with far more information than any questionnaire collects, and it is the closest thing in national data to a career test result acted on in full. The National Center for Education Statistics tracked what happened to it. Among 2007-08 bachelor's degree recipients surveyed four years after graduating, 44 percent said their job was closely related to their undergraduate major, 34 percent said somewhat related and 22 percent said not related at all (NCES Statistics in Brief 2018-163).

Note the direction of travel too: the closely-related share fell from 52 percent for the earlier cohort to 44 percent for the later one, an eight-point drop across the same measurement. Whatever a direction predicts about a destination, it predicts slightly less of it than it used to.

None of that makes the shortlist worthless. A list of occupations consistent with your interests is a genuinely smaller field than the one you started with, and narrowing is the job an instrument can do. Treating the top entry as an instruction is the error, and it is an error about what kind of object a test result is.

The variable no interest test scores

Here is the part that explains most of the disappointment among people who already have a career behind them. The instrument measured interests correctly and then stopped, because the thing blocking them was never an interest question.

Roughly a third wanted flexible or remote work they enjoy, roughly a third wanted room for creative or passion projects alongside the job, one in five wanted to earn more even at the cost of grinding, and close to one in five wanted any stable job to get moving. Two people with an identical Holland code and opposite answers here need different advice, and no interest test asks the question that separates them.

That is the shape of the gap. A test result gives you the direction. Your constraint decides which moves in that direction are available this year, and the constraint is usually financial, sometimes geographic, occasionally about seniority you are unwilling to give up. An accurate result plus an unexamined constraint produces a shortlist you cannot act on, which feels from the inside like the test being wrong.

How to stress-test a result in twenty minutes

Rather than asking whether your result is accurate, put it through five checks. This works on any instrument, including ours.

  1. Find the construct. Does the tool say anywhere what it measures: interests, values, personality, or ability? If the page never names one, that is the finding. Every instrument worth trusting states its construct and usually its framework.
  2. Look for the performance step. Did you produce anything, under time pressure or otherwise, or did you only rate statements? If the latter, read every ability claim in the output as a preference claim.
  3. Check your age against the stability table. Under 22, hold the result loosely and retest in a couple of years. Over 25, the profile is durable enough to build on and a wrong-feeling result points at something other than drift.
  4. Read the shortlist for the pattern, not the ranking. Take the ten occupations returned and write down what they have in common: the kind of problem, the amount of contact with people, whether output is visible. The commonality is the signal. The ordering rarely is.
  5. Name your constraint before you judge the list. Write the number you cannot go below and the thing you will not move on. Then re-read the shortlist. Entries that were absurd a minute ago are often only absurd this year.

If a result survives all five, it is worth acting on. If it fails the fifth, the result was probably fine and the plan is what needs work.

When a result is worth acting on

An accurate career test tells you where your attention goes when nothing is forcing it. That is a genuine input, and once you are past your mid-twenties it is a durable one. It is not a prediction of competence, it is not a ranking of opportunities, and it is not a decision.

So the question to carry into your next assessment is not whether it is accurate. It is whether the thing it measures is the thing standing between you and the decision you need to make. If you already know what interests you and the blocker is money, seniority or a gap on your CV, another interest inventory will keep confirming what you know and keep leaving you where you are.

Most tools marketed as career aptitude tests are interest inventories with a different word on the box.

Three causes cover nearly all of it. You may have answered as the person you think you should be rather than the person you are, since every interest inventory reads self-report and cannot correct for it. You may have taken it at an age where interests are still moving, which the stability research puts before roughly 22. Or the result may be correct about your interests and useless to you because your blocker is money, seniority or geography, none of which the instrument asked about. The third case is the most common among people who already have a career behind them.

From the mid-twenties onward, on the stability evidence. The 2005 meta-analysis of longitudinal studies found interest stability flat through adolescence at roughly .55 to .58, rising through the college years to about .70, and reaching around .80 for ages 25 to 30. A profile measured at 16 is a snapshot of a moving target, which is why school careers advice should treat a result as a conversation starter. A profile measured at 30 is far more durable, and that durability is exactly why an experienced professional can trust the interest half of the result and still have no answer to the question they came with.

No instrument does that, and the better ones say so. A test returns a list of occupations consistent with your measured interests, which is a shortlist rather than a decision. The size of the gap between direction and destination shows up in national data: among 2007-08 bachelor's degree recipients surveyed four years after graduating, 44 percent said their job was closely related to their major, 34 percent somewhat related and 22 percent not related at all. That is the outcome of a choice people make deliberately, over years, with far more information than a questionnaire has. The decision is yours; the test narrows the field you make it in.
